    I worked at Vanguard full-time (more than 3 years)


    Vanguard's 401k package is extremely generous and designed to keep you there for the long term. Crew are encouraged to use their PTO, and the general office culture – at least on the teams I was on – is very relaxed. I really do get the feeling that our CEO is trying to improve the company and do right by the Crew, and I feel this spirit extends to many (but definitely not all) of his leadership team.


    As a young software developer, the biggest problem is that Vanguard IT moves so glacially slow. Vanguard is simply very far behind the rest of the software development community in terms of their tools, languages, and general mindset. That's not a problem if you want to work at Vanguard forever, but will put one in a very unfortunate spot if s/he wants to move to a smaller engineering company in the future.

    Management is in no rush to change their behavior, even though our TLP program, which hires college grads directly to development positions, has an extremely high attrition rate. From my experience, most of the brighter college grads stick around for one or two years, save up some cash, and then move to the Valley or smaller companies in the region.

    I think Vanguard IT's biggest problem, and the one which will eventually cause small fintech companies like Betterment and Wealthfront to eat their lunch, is that both management and general Crew tend to be close to retirement age but refuse to retire because of their awesome benefits and bonuses. Many of the older IT Crew have no motivation to work hard, as our review system is deeply flawed, and Crew certainly don't take it upon themselves to learn new things or think differently. Unfortunately these Crew tend to be on the teams which developers rely on, like database admin, info security, and credential/access management. Effectively parts of IT are still operating like it's 1996-2001 and holding up the more modern development teams.

    Advice to ManagementAdvice

    Offer retirement buyout packages to those managers and Crew who could retire but continue working to collect benefits and bonuses. Shake up IT's culture by replacing some of the management structure with younger outsiders from small companies. Radicalize your performance review process and begin laying off the Crew who are just coasting by, opening up more senior roles for the young and motivated developers.
