Are Companies Beating Talent Away With A Stick?

I saw the funniest job ad. It said “Office Manager needed. Must be willing to work hard and juggle numerous high-pressure tasks. Overtime mandatory. Pay is not great to start but will improve as our company grows. No complainers.” I appreciate the hiring manager’s candor, but I don’t think the phone in that company’s offices is ringing off the hook right now. Low pay! Hard work! Overtime! What more could an Office Manager ask for?

That job ad is an over-the-top example of a phenomenon that’s abundant everywhere you look. Maybe the rough economy is to blame, but way too many large and small employers seem determined to beat talent away with a stick. Their job ads are unfriendly (“Candidates lacking two or more of these qualifications will not be interviewed or contacted” where we can interject the missing words “you vermin,” undoubtedly left out by mistake).   Their careers sites are like stone-walled fortresses. Their interviewing manner is cold, and their overall hiring processes signal to candidates, “Go away and die.”

What right-thinking company would drive talent away? It sounds incredible. Yet we see it, every day. The best employees, of course, are also the most marketable ones. They get to choose their employers. Companies that treat job seekers like dirt can expect to hire the most-needy people with the fewest alternatives. Here are the top six ways employers signal ‘DO NOT ENTER’:

1. Their auto-responder message is unfriendly.

An auto-responder from an employer’s careers site is not a bad thing in itself. At least when you get the auto-response email message, you know they got your resume. But if you were the one writing that auto-response message, wouldn’t you write “Thanks for sending us your resume! We’re taking a look at it now, or if our office is closed right now, we’ll review your resume as soon as we can. We’ll contact you if it looks like one of our job openings is a good fit for you. Otherwise, we won’t contact you again, but we welcome you to apply through our site whenever you see a job opening that looks right for you.  Have you seen our job seekers’ newsletter? Take a look! It’s at this link (imaginary link here). Thanks again for applying, and enjoy the rest of your week!”

Here’s a shocker: auto-responders from career websites don’t read like our fictional example above. They’re terse and unfriendly. “Your resume has been received and you will be contacted if we wish to interview you” is typical. Why would employers be so forbidding and stand-offish if they wanted great people to work at their company? Beats me. It’s hard to shake that “We rule – you suck” mentality, I guess.

2. Their communications style is hostile.

One friend of mine got a voicemail message that said “This is XYZ Company. [The caller didn't even leave her name.] We will call this number at 2:00 p.m. tomorrow for a phone screen.” In other words, if you have a life that includes an appointment at 2:00 p.m. tomorrow, you’re out of the running. Who wants to work for a company that treats people like livestock? We have to expect that these companies are the ones in the worst financial straits, since organizations that mistreat job seekers tend to treat employees badly also, and badly-treated employees don’t usually take great care of their customers. If your telephone or face-to-face interview begins, “Today, we’re going to ask you questions to decide whether you’ll make it to the next round – if you make it that far, you’ll get to ask some questions yourself” you have my permission to get up and leave the interview. An interview is a two-way conversation. If you don’t get air time – and friendly, open air time at that – hit the road, because you will not like working for this company if you do get the job.

3. They want your life delivered, before an interview.

You can fill out an application form online, and you can provide a writing sample on an online form, too. That’s where I draw the line. I wouldn’t give up your social security number, and I definitely wouldn’t give up your references’ contact information before you’ve so much as talked to a human being in the employer’s shop. That’s your personal information. If an employer wants to know that much about you, they can dang well call you on the phone.

4. They keep you waiting.

It’s normal to sit in a lobby or five or ten minutes, but a thirty-minute wait screams “You are nothing to us.” It’s even worse when they fetch you from the lobby and take you into a windowless conference room and deposit you there. Three to five minutes of that is about as much as most people can stand. Fifteen minutes of abandonment in one of those tiny rooms is torture. We have to take interview-day behaviors very seriously, because at this early stage in the relationship, they don’t own you. If job applicants are treated badly, imagine how they treat their employees!

5. They don’t talk about salary.

By the second interview – or between the first interview and the second one – the employer should bring up salary. It could be a waste of your time to pursue an opportunity if the money isn’t going to work for you. Companies that stall on salary discussions are very often ones that pay galley-slave wages, so beware. Bring up the topic by asking “Shall we talk about compensation, to make sure we’re in the same ballpark?” when the HR person contacts you to set up the second interview. If you get all the way through the pipeline without any dollars discussion (don’t do it!) expect a low-ball offer at the end of the line.

6. They act like they’d be doing you a favor to hire you.

Some companies have invisible IV drips going into their HR team’s arms, where the IV drips are full of the company Kool-Aid. Be cautious of organizations that behave as though getting a job with them would be the greatest thing that ever happened to you. You have value in the equation, too. You’ll be doing some employer a great favor when you choose to work with them. If the company’s attitude is “Get in line – everyone wants to work here” you’re better off somewhere else. That sort of “It’s all about us” behavior is fear-based. That’s how children behave when they feel insecure. Is that the kind of employer you want to work for?

Steer clear of employers who beat away talent with a stick, and if your firm is one of those places, I’d sound the alarm if I were you. If you’re the HR person in charge, you can shift the focus from pushing away talent to welcoming talented people into your sphere. It’s a change of mindset, like so many other hard and important HR initiatives. If you’re the CEO of your organization, there’s no time to waste. Talent-unfriendly employers aren’t the ones most likely to thrive in the global marketplace. Thank goodness for market forces!

    Thank you Liz! I've been saying this for months and just wrote about it again today on my blog. As a current career seeker it's terrible to see so many companies treating people like dirt and treating their hiring process like they are evil. Employers should realize that the hiring process is much the same as their sales process and that job candidates should be treated like customers because that's what they are. Sure your company may only sell to Microsoft or other companies but you never know what the future may hold and that job seeker your company treats like dirt now may in the future become the next Bill Gates. Don't think they aren't gonna remember how you treated them when they were a potential job candidate with your company. One thing I've noticed a lot is that companies say we will let you know our decision sometime within the next week and then they never let you know. You call and leave a few voicemails with no return calls. You send emails with no response. Where, oh where have all the manners and respect gone from hiring managers and human resource personnel? It seems in this country we've lost the ability to treat others as though we would want to be treated and that's sad. The problem is people have bought into this notion that you have to earn respect when in fact respect should automatically be given. Tell me how does a book, car, or any other object earn someone's respect? That said I can lose my respect for someone or something but in order for that to happen I had to have given it in the first place.

    Thanks for this article. The problem I have had with recruiters (both internal and external) is their follow through. When a recruiter first connects with me, they seem to be my new best friend. At the end of the first or second phone call after telling me that I am a very viable candidate for the position they promise to follow through…..and then they disappear somewhere, never to be seen not heard from again. I have even had on-site interviews out of state where there is absolutely no follow through on their part. Even after sending them thank you email, I never hear from them again. Just call or email me and tell me I didnt get the job.

    I have lost a good deal of respect for that profession. For the few who have followed up with me, a heartfelt thanks. But for the ones who did not, maybe it has just given me a very good indication that their company does not focus on treating current and future employees with dignity and respect.

    Your article is very timely. Late last May, I applied for a Director's position in marketing and communications for which I was perfectly qualified. I had a phone interview with HR, then was promptly called back for an in-person interview with the hiring manager, after which I was asked to prepare a 1-hour presentation detailing my 90-day marketing/communications plan covering 10 (yes, 10) content business areas. This presentation was part of an overall 3-hour meeting. At the end of the meeting I was asked to come back AGAIN to meet with three others including the CEO. I was one of two candidates at this point and the process was going smoothly and the position sounded like a great fit so I had no complaints. Now, the process has stalled. It's been almost four weeks and they still have yet to make a decision. In the meantime, I've called to tell them how excited I remain about this position (NOT) and I've sent them relevant articles to keep me top of mind. I know this is not the place where I want to be. I won't be happy if I have to wait for one person and their schedule to get a decision made. If the only decisions that can be made is by the CEO and I can't make certain kinds of decisions at a Director level then I don't need this kind of job. Frankly, after this I'm done looking. I'll move out of the country to a place I can afford to live and do what I want to do. I'mm 55, lost my job 15 months ago and am sick of selling myself to people who treat me like dirt.

    I whole heartedly agree with all the comments. So many employers do not express the simple courtesy of informing an applicant that they did not get the job even after a hours of face-to-face interviews and multi-page essay questions. The current level of rudeness and insensitivity by hiring managers and HR professionals is shocking.

    hi John, you know, recruiters don't represent you in order to do you a favor. They're making a bunch of money on you, if you get hired by one of their clients. So I wouldn't tolerate any bad treatment from a headhunter. You can tell them “If you submit me for a position (and of course, I'm going to need to approve that decision any time you feel that I'm right for a job), I need to hear the client's reaction to my resume, within about two business days. If you don't have the kind of relationship with the client that would allow you to get that feedback within two business days, it's better if we don't work together, because I'd be off your candidate list at that point. I'd be working with someone else.” You are a huge part of the equation, John. You have what the recruiter needs to be successful (to say nothing of the employer). Stand your ground. Best, Liz

    You've got in Bluesail. Walk away. These turkeys don't deserve you. I'd leave one more vmail for the hiring manager and say “It seems that it's not a great fit. If I haven't heard from you by four p.m. tomorrow afternoon, I'll close the file and wish you and your team the best.” If the radio silence persists, bail. You deserve an employer who values your time. That one-hour presentation is a crock. You're not in business to give away free consulting.

    I agree with you, Joyce. The next time you go on an interview, be sure to say “It's been wonderful meeting you. I want to let you know how I work. Everyone is so busy these days, and I'm sure that you folks are especially stressed given the number of projects you're tackling here at Acme Explosives. If you're interested in having me continue on to the next stage of the interview process, I expect that you'll want to get in touch with me quickly. So, if I haven't heard from you by the end of the week, I'll assume that it's not a match and I'll withdraw my candidacy.” In other words, you won't be sitting by the dang phone. We need to let employers know that we won't sit around and wait for them to call when they remember that there's a human being on the other end of the equation. Until we stand up for ourselves, the situation is not going to change.

    And don't forget the unbelievable job descriptions provided to describe the job. Programming with in-depth knowledge of 400 languages, 12-years of infrastructure support maintaining and building servers, 10-years of progressive experience in banking, and ability to provide group hugs.

    You either walk on water with all the skills or you don't make the resume cut. So you apply anyway and waste everyone's time because a company can't adequately define the work.
