I answered that I would work with each of them to assess their skills based on the projects, where their strengths were and any opportunities they had before determining next steps.

From an Instructional Design perspective the first think you would want to do is to determine the gap. What is the perceived gap? Is the gap real or imagined? Do the employee's perceive the same gap?
