Good company culture and true remote work

I've been with CT for a little over 7 months now, and intend to stick with them for the foreseeable future. They are a truly remote company and have been for far longer than most others in many industries. If you are looking for a WFH opportunity, a CEO that won't make you come into the office for no reason, and you work hard, CT is a great fit. And we've got an excellent profit share system, too 😉

In the Digital Producer role, you get to work with all kinds of different clients and team members; the work is interesting and engaging; you'll never have a boring day. The industry is rapidly changing, and CT is at the forefront of it! I started as a Digital producer trainee and was mentored into the full role in a short time. It's an excellent place to grow your career and learn from the best.
Cons
There is some variability in salary (which is truly a pro, not a con, as you get to make your own success), but if you need the security of knowing your exact pay check from one month to the next, you should be prepared for a range. Let me preface that by explaining that you have a base salary as a digital producer that you can rely on; but if you depend on profit sharing and draw pay (calculated from paid client revenue managed), just know that it can vary.

Great Entry Level Job, But...

I learned a lot about online marketing, especially working with so many various industries. Established a good basic knowledge of how SEO works for websites. Enjoyed the copy-editing parts of the job. I enjoyed my co-workers. There's a lot to be learned here if you can stick it out.
Cons
Everyone was super-stressed. There was no work-life balance, plenty of training videos yet no time to properly go through them. I got hired at a time when a handful of people quit/left the department within my first 2-3 weeks of working there, and I had to manage 25 accounts with little to no training (mostly hands-on). I was working off-the-clock overtime every day and only making $18/hour. They discouraged it, but there was no other way to get all the work done in a KPI-driven work environment. After finally getting the accounts current, I was fired for not working up to their standards. They admittedly hired me at a bad time and threw me to the wolves (I was managing a total of 30 accounts after 3 months of working there). The employees they hired after me were allowed 2 weeks of training and a few clients to onboard. My advice to people looking to work here is to negotiate your pay before you accept the offer. Make sure you understand their yearly salary because when they broke it down for me, the hourly pay was much lower than I had anticipated.

The talent pool and penchant for collaboration amongst low-level workers at CT displays a lot of potential.
Cons
Expect meager pay for participating in an ego-driven, neurotic environment where the best employees don’t last long. Accountability amongst executive leadership is lacking and your voice will not be heard. I’m not upset with my experience at CT because it taught me a substantial amount about what I do and do not want from an employer. I’m essentially just disappointed that the culture stood in the way of so many talented contributors.

If you have little to no experience in marketing or SEO or are straight out of college...this job might be for you! Your Team Lead will work hard teaching you all the things about SEO and project management just for you to leave six to eight months later due to horrible company owners and directors, promised pay just out of sight...and... the promise of better jobs out there to take your new skills to.
Cons
CT uses TimeDoctor, which takes your photo via a webcam every few minutes, and screenshots of your computer. They will claim that you 'can review and remove photos you don't like,' but the downside is you are not paid for that bit of time you removed a photo for..even if you were working but had a sneeze, etc. They claim the use of TD is to 'prove' employees are working on a client's account because they have been sued by clients before. Okay. Plenty of remote companies are successful without this tool. You may be able to use your vacation and time off, but be prepared for hundreds of emails when you come back online. Poor KPI reviews will likely be provided by your manager/team lead because you were...on maternity leave...on vacation...moving across the country...it doesn't matter - any time you take off will not be worth it. Part of the benefits they brag about is phantom stock...getting money set aside like a 401k (but it isn't) every year. However, you can't take any of the money until you've been there for three years, and if you are fired or leave, you get nothing. It is not a replacement for a 401k. This company makes you lie to your client's faces...they promise 'bonus hours' when many clients sign up for services or renew a monthly package. However, on the side, they will tell your team to regularly do 1.5 to x2 extra hours every month without telling your clients. This is because when a client eventually wants to leave, an 'STC' report will be sent to them with the 'extra hours of work' that CT has done for 'FREE' for them. Note that pitiful salaries will be offered. CT offers draw pay, where you get a % of each client account you manage. Cool, but it is unreliable if you need to buy a house or require a certain regular income, as it can change frequently. Finally, the company is just toxic. Joel especially, but Jordan also are poor managers and care nothing for their staff. Also, the company can see all of your 'private' g chats with other employees. If you have little to no experience, give them a try to get some skills. If you have skills...LOOK ELSEWHERE. Don't do this to yourself. It isn't worth the stress.

I'll respond to this review since it appears you've left two, and this one has more substance. Some facts: 1) The average digital producer stays with Coalition for nearly two years. AND, our team retention/tenure has increased every year we've been in business, with the exception of the latter portion of 2020, when the pandemic impact was most acutely felt in the job market. While we would love for that number to be 10 years, the reality is that we don't expect it to be. Coalition is an exceptional place for objectively strong performers who believe in themselves and their work product, and can handle a fast paced and demanding type of work. That means it won't be a fit for everyone, forever. Some people don't like the pace of work. Some don't like the nature of agency work. Some don't like being objectively evaluated. Some love it, succeed here for several years, and go on to look for other opportunities for their career. Some of our remote team members have decided they'd prefer to be back in office. All are valid reasons for people to leave. I don't fault them for it- its the nature of any company and industry, anywhere. While someone is here, we want this to be a great place to work. That doesn't mean we won't face challenges or even stress, but we want the work and outcomes for each person to be rewarding. I'm not sure under what circumstances you left/were let go- perhaps that's coloring your opinion of us. But, I'd guess you stayed with us over 2 years because for much of the time it was a rewarding experience. 2) This is true for you, and its true for everyone else who works here- our pay accelerates extremely quickly compared to most jobs and with added incentives like draw (which pays you over and above your base), you always end up making significantly more than you would anticipate if you're looking at only salary. Average salary or hourly raises per year typically fall between 10% and 20%, with draw pay usually resulting in an additional 10% to 20% depending on role and performance. 3) We don't present Phantom Stock as a 401k alternative- its an alternative to offering shares in a company that is never going to go public or take on outside investors. You get a cash payout linked to company revenue growth after 3 years, if you choose to take it. We just paid out $10k to one team member who has been with us for 4 years and seen phantom stock grow from $1,800. They used that towards a down payment on a home. 4) Time Doctor isn't a beauty contest. Sneeze away. I'm sure I've got a few great pictures of myself yawning or doing something that I wouldn't want posted on my Instagram page, but that's not how Time Doctor is used. You report your time (which we bill clients for) in Time Doctor. IF there is a performance concern, team leads can check Time Doctor to see if there is a clear reason why (often there is). That gives us the opportunity to coach/train/correct promptly while ensuring our clients are getting what they pay for. Many companies do use similar monitoring tools to manage remote team members. Time Doctor just has you in control vs. ones that operate in the background. 5) Clients agree to pay for X hours per month at a $Y rate. We do provide tons of free hours above what they've contracted. That's not a lie. They agreed to pay for one thing, and we give them more. Not sure how there is a deception there? 6) Chats do get flagged by Google Workspace if you use certain terms that violate our speech policies. Most of the language triggers are based on discriminatory remarks or inappropriate words or phrases so avoid those and you'll be fine. If you happen to use that type of term, and got flagged for it, maybe consider what you're saying at work in the future. 7) Objective KPI metrics may drop if you're not working. It's not very hard to understand why- if you're not at work, you can't produce good objective outcomes. That's not unfair. We don't fire you or penalize you if you're taking time off for any of the reasons you've listed. We've had plenty of team members take extended time off for all sorts of reasons, and have welcomed them back to their same role and responsibilities when they were ready for it. 8) It's clearly too late to change your mind but we do really care for our team members. A constant point of discussion is how we can better reward our team and improve our workplace experience. Obviously we have more to do. Best of luck in wherever life takes you.

Pros • Great training both in their learning module and by shadowing other team members. It is very extensive and would be a great resource not just for CT but for anyone looking to expand their knowledge regarding digital marketing. • Great “bonus” opportunities: profit share, phantom stock, sales commission, and draw pay. There are a lot of opportunities to gain extra income. These are all merit based and grow with you. They are possible to achieve, despite what other reviews say. • Great co-workers. Most of the teams interact well and keep each other in high spirits, even during difficult times. There are some very intelligent people working there, including leadership. You will always have the opportunity to learn more. • Remote work. You can work from anywhere. Depending on your role, you may be able to have a more flexible schedule. Reasonably, if you are client facing you need to be available during the times where client communication is taking place. • The President (that you see commenting here), CEO, and Directors are available to you if you need them. If someone isn’t utilizing that, it is likely because of their own choice. • They are more patient with employees than they should be sometimes. They give everyone a chance to improve before they are “punished” or let go.

Cons • Lack of support for employees outside of work. There are attempts at morale boosters (talent shows, t-shirt contests, Halloween contests). However, more important things like paid maternity/paternity leave are non-existent. (Accrued PTO would not cover the standard 6 weeks of parental leave after the adoption/birth of a child.) I will caveat this by saying that they are very understanding of family issues and will accommodate you to the best of their ability. I just think benefits could be improved upon. • Time Doctor is invasive and used as a system for punishment and micro-management. I understand the need to know that the person working is the person you hired. However, you don’t need to take photos of employees in their homes every 10 minutes. There are also regular reviews by assistants that look for you using your phone, not looking at the computer screen, being away from your desk temporarily, or not having your camera uncovered. If it’s being used to verify identity and work completion, it’s understandable. If it’s being used as a way to micro-manage your team, it becomes big brother and shows a lack of trust in the people they hire. o The President will argue this is necessary due to some people not always working the hours you are supposed to. (I’ll admit I was one of them.) However, when I worked from my mobile phone, tablet, etc when my children were in the hospital etc that work was not considered valid because it wasn’t via Time Doctor. Management’s argument to that was that I was not a trustworthy employee. There’s no instance where they will reconsider Time Doctor. So, it’s something you must learn to work with. o Again, this is something I’ll admit I had personal issues with and honestly, they put up with way longer than they should have. However, I have at least expressed my feelings on it. • Wages are not great. I know from both myself and others who I worked with in various areas (offshore, western US, eastern US), what you are paid is not industry standard. This is understandable when you start off, especially with little experience. However, they will continue to pay you the least they can get away with, even when you are providing a lot of value to the company. The benefits they offer really don’t offset the lack of proper pay raises. • A small, but visible issue with dishonesty and petty behavior. If you have a good idea, take it to the CEO or President yourself, otherwise it is likely your direct manager will take the credit for it. I experienced this a couple of times, but I should’ve spoken up. • They do have a habit of working employees to the point of burnout. I have seen it argued that they don’t. I worked upwards of 30 accounts as a Digital Producer. I can say that was during a period when we were a bit short-staffed. They claim they have enough staff to handle situations. So, I really feel that if that is truly the case, the issue is in how employees are managing their time.

Thanks for the review! Wish it would have merited a bit higher marks for your time here but I can understand your comments. I would reiterate some things I have said elsewhere- - Team leads have a final say on the outcome of Time Doctor reviews. The operations team just flags clear concerns when they come up. If your team lead/manager feels that mobile device use, other distractions, or personal interruptions are becoming problematic for job performance, they act on them and may reference TD findings to support why performance has suffered. As was the case in your final few months, it was increasingly evident that you weren't able to devote yourself to the role and that played out in work performance first, before we began referencing TD. As you note your hours worked and focus were a problem and we were exceedingly patient in trying to help you find your footing but that didn't happen. - We have dramatically increased our DP staffing since your time in the role and significantly decreased the account/hours requirements. - Base pay is competitive for the roles and positions and accelerates rapidly for high performing team members. Draw, as an example, often results in 40% or more pay boosts on a monthly basis for project managers, while career goals can be achieved multiple times per year, further increasing base wages. When there are performance concerns, raises can stagnate and slow. - Team members start with around 20 total paid holidays in their first year (13 paid days off and 7.5 company observed holidays), and that escalates upwards from there. You should have had significant PTO available but because of the high number of hours taken off each pay period, it didn't accrue. Best of luck.
