I worked at Cognizant Technology Solutions full-time
Pros
Fortune 200 company with a presence in many major and smaller corporations. Ability to transfer across industry vertical practices could theoretically allow an associate to get broad career experience
Culture of empowerment - when assigned to an account or a project, you have a lot of latitude to run it as you see fit. The possible problem is that almost nothing is done in a standard way, nor are there resources from which you can glean inspiration for executional options
Cons
Implementation of C2020 org model with a split of the account team into two separate pieces - delivery and sales - has been miserable on the ground, with the two 'sides' sometimes competing for credit
Lots of new US-based hires in the last two years, creating a cultural dichotomy and two tier compensation structure within the firm
If you're on the bench for more than 5 weeks, you are released from the firm.
Most assignments do not allow for fly in/fly out, which means you're expected to relocate. Visa holders can be forced to do this at a moment's notice, but others, not so much
Advice to Management
1) Create an easy to use database that allows employees to find a) key sales and/or delivery leads from other accounts; b) key practice leads for horizontal technologies; c) sample well-written Statements of Work
2) standardize promotion criteria across verticals and horizontals so that when you staff a "Senior Manager", as an example, the soft and tech skills don't vary so widely, making it easier to consistently deliver quality results
3) build in some buffer in the rate structures to allow for a) some management non-billable overhead (not everyone can be billable, especially given the ever increasing internal operational demands), b) limited fly in/fly out for project team members; and c) team events to help associates maintain some aspects of work/life balance and team morale
4) many key internal systems - ESA, Cforecast, Winzone - were horrendously designed. Reference data in the three systems not in synch creating the necessity of wacky offline mapping spreadsheets. User interfaces miserable - clearly designed by and implemented by resources who have never had to enter in an actual opportunity, forecast or monitor actuals
Formalize a process to allow senior delivery and client service leads the ability to rotate to other accounts or verticals. You are stifling and/or losing good, experienced talent by trapping people on a single account for 10+ years and not letting them seek other opportunities from within the firm
