    IT office locations are outside central business areas.

    Advice to Management

    Encourage more job sharing and advancement opportunities. Many people have worked there for a long time and simply don't move around to experience other areas.

    Pros

    Flexibility is actively encouraged and family is important. Despite an increase in regulation the organisation is attempting to devolve decision-making power to its people and training them to make good decisions consistent with a core set of principles.

    Cons

    It's a big place and making any change takes time. Sometimes the level of collaboration and attracting buy-in seems to stifle nimbleness.

    Salary rises for the same role are hard to come by and market testing only occurs when individuals provide hard data by leaving for higher paid equivalent jobs.

    There is a new remuneration and performance reward framework called Motivate. It is designed to encourage individuals to seek the feedback to help them really improve in their role and towards their next role by acknowledging that no one is the finished article and growth is a constant. The theory is excellent but is partially undermined by a decision to leave the sizing of the bonus pool in the hands of the board to that everyone still has to fight for a slice of a defined pie rather than being able to influence the size of the pie. Inevitably this creates a feeling of scarcity and as a psychological consequence pits equivalent divisions, teams and individuals against each other. A cap on top of a variable outcome would have been a better idea. However, it's a step in the right direction for creating a high performance culture without the cut-throat consequences.

    Advice to Management

    If you want an honest answer have a longer conversation. Set up chatham house rules and take time to build trust. Don't rely on annual surveys or 'walking the floor' conversations to give you an insight into what people believe is working and not working in the organisation.

    Interesting policy work, level of influence and ability to engage in matters that have a national impact, travel, social impact and sustainability purpose

    lack of strategy, leadership gap / vacuum - long periods without active and long term leadership of staff and development opportunities, poor performing colleagues

    better focus on career development, team leadership and reduce tolerance of poor performance, reduce politicisation of workplace
