I worked at Zodiac Aerospace full-time (More than 10 years)

    Pros

Is a great company with a great portfolio on products, customers and history.
    People are paid fairly.
Lower level workforce is incredible and willing to sacrifice for the company, jobs and their families.

    Cons

Too many changes at the higher level staff, which reflected at the lower level.
Anyone being promoted and developed has been demoted, not further developed, let go, or they simply left with every higher level leadership change... because everyone joining the organization at the higher level came with different ideas of what leadership was about...
People were promoted into positions and tasks that they were not ready for, nor ever developed, and that only because an employee was not in agreement with the new ideas of the new leadership.
Employees that knew the business have been let go, while there were no formal standard operating procedures in place to ensure the new people can operate independently.
Lower level leadership was so busy with the noise created at the higher level, which gave them no time to develop people under their leadership.
Millions of dollars were spent on consulting individuals and entire executive consulting teams which have brought ZERO results... anything they tried to implement had zero sustainability and results were obtained due to the lower level employees sacrifice, while working >14 hours per day 7 days a week.
Your engineers are great engineers, however, they do not understand that whatever works on Their computers may not work on the shop floor... make them be building the product unders the same conditions as a shop floor operator for 4 weeks before they are allowed to sit at their desk with the coffee cup.
An Engineering executive team that is intentionally blind to the obvious, that keep defending their teams and processes implemented by themselves even when it is obvious that their projects are falling behind schedule to the project milsestones by over 3 months (considering a build timeline of only 2 weeks. guess who will have to rush to cover for the time lost? Exactly, the shop floor workforce) and a PM organization that allows it to happen. (Empower your program managers, and drive them accountable to the schedule)
Your program review meetings are a joke, your program managers are limited by their leadership on what they are allowed to report out or not.

    Advice to Management

Every General Manager / VP and Seniors directors should be walking the floor every day... you want to recover? Go see, and understand your business. Don’t remain sitting in your office making decisions based of data that has been manipulated 3 times before presented to you by the protective species... do you have any idea how many executive teams I have seen coming and going while I worked there? How many great shop floor operators I have seen leaving?

But the protected species still there.
Drive accountability at all levels starting with you!!! Then go one level down... evaluate adherence to SOPs...
hire the ones that do know the business and do understand the aviation industry. Put incentive plans in place for the lower level workforce to deliver on time and with quality.
Don’t spend months evaluating if the lower level workforce gets a $0.25 increase, and stop giving a 30k increase to a Director only because you know him/her and because you were the one bringing them on board.

Your processes have been designed by people who don’t know the organization (some consulting organizations that have assumed to know the organization after one week on site), or they have been designed by a leadership that just stopped by to improve their resumes, or maybe by a leadership that managed that business when it was generating 10% of the revenue it is generating today. To improve it, simply train your workforce on the business
/Quality management standards they have to operate in, and once trained, empower them to revise their own operating procedures.
