Cons
Variable amount is included with increment. Suppose you got an increment of 30%. And from that 30%, 10% is variable amount. For that year you will get 20% added in your salary and at the year end you will get the remaining 10% (variable amount) as per the performance index. Then ideally you got an increment of 20% only. But in increment letter they mention 30% which they shouldn't.
