Pay your sailors a better wage, hire more sailors so that it's a three man rotation - it's a safer way to sail - and make it equal time off/on. There is a reason they are always advertising for mariners. Nobody sticks around in a job that burns you out, pays lower than prevailing wage, and expects you to get by on less than six hours sleep.
